隨著台灣參與經濟全球化之歷程,自1980年代中期以後,傳統產業之生產基地開始大量外移,衍生的即是企業內部工作切分與管理整合的困難度。尤其是外派人員在此分工模式下工作,將面臨更多的壓力與挑戰。過去較少針對外派人員的工作任務特性與工作壓力的關聯進行研究,因此本研究欲針對傳統產業於海外設有生產基地之外派人員,探討其任務相依性與任務不確定性對角色壓力與工作壓力之關聯,以及共同目標在任務特性與角色壓力之間所扮演的調節效果。
本研究採用問卷調查法,調查對象為台灣成衣製造業之外派人員,問卷發放調查時間為2018年11月至2018年12月,共回收105份有效樣本。研究結果顯示外派人員於母公司單位間之任務相依性與角色負荷有正向影響;任務不確定性對角色壓力與工作壓力皆有正向影響;角色壓力與工作壓力有正向影響;角色壓力在外派人員工作之任務不確定性與工作壓力間具有中介效果。希望可以透過本研究幫助企業了解外派人員之任務特性與工作壓力之關係,並進一步給予降低外派人員工作壓力之建議。
Along with the process of Taiwan's participation in economic globalization, since the mid-1980s, the production base of traditional industries began to move out in large quantities, which gave rise to the challenges of internal division of labor and management. Especially in this mode of division of labor, expatriates will face more stress and challenges. In the past, less studies for expatriates’ task characteristics associated with job stress, so this research wants to have in view of the expatriates of traditional industry in overseas production area, discuss the task interdependence and task uncertainty on the impact of role stress and job stress. We also examine the moderating effect of shared vision between task characteristics and role stress.
This research surveyed expatriates of Taiwanese garment manufacturing. The questionnaire was issued from November 2018 to December 2018. The results found as below: task interdependence of expatriates with the host company has significantly positive effects on role overload; task uncertainty has significantly positive effects on role stress and job stress; role stress has significantly positive effects on job stress; the relationship between task uncertainty and job stress will be mediated by role stress.
