  • 每個軟體專案都有其獨特性,因此當團隊進行新的軟體開發專案時,通常會對現有的標準或流程做修改,這種做法被稱做為軟體流程調適 ( Software Process Tailoring, SPT )。近年許多SPT的研究從知識方面探討SPT績效,卻忽略了開發團隊成員心理層面可能會對調適績效帶來的正向影響,因此本研究利用心理授權 ( Psychological Empowerment ) 來探討成員當從心理上感到被授予合法的權力時是否會對SPT績效帶來正向的影響。具體來說,心理授權可以進一步分解成有意義性、自主性、自我效能與影響力等能提升內在動機的因子而使團隊成員主動提出自身專業意見及專業化知識。此外,當團隊成員在較高權力距離 ( Power Distance ) 的團隊中,團員會認為領導者擁有的權力大於其心理感受到被賦予的權力,而去避免提出不同的想法,導致團隊無法做出最合適的調適決策。因此,當團隊從心理上感到被授予合法的權力而對SPT績效造成影響時會受到權力距離的調節影響。

    綜合上述,本研究提出一個研究模型來討論心理授權是否會對軟體流程調適績效造成影響,並且加入權力距離作為調節變數,來探討其是否會有削弱的調節效果。本研究採用問卷調查的方式來收集樣本,並回收共184份的有效問卷,後續利用偏最小平方法 ( Partial Least Square ) 來對樣本資料做分析並驗證模型。研究結果顯示,影響力對SPT的有效性與效率皆有正向的影響,有意義性、自我效能、自主性則只對SPT的有效性有正向的影響,有意義性則會對SPT的效率造成負向的影響,但權力距離只對自主性與調適有效性之間的關係有顯著的調節效果。此外,本研究也針對不顯著的假說做進一步的解釋,最後也針對研究過程中的限制進行討論,並提出未來研究方向。


    Every software project has its uniqueness. Therefore, project teams need to adapt to the existing standards or processes when developing the new software project. In recent years, many studies have explored SPT performance from the perspective of knowledge, but they ignore the possible influences at the psychological aspect. This study uses Psychological Empowerment to explore whether it will have a positive impact on SPT performance when a person psychologically felt the legal power is granted. Psychological Empowerment can make the team have a sense of Meaningfulness, Autonomy, Potency and Impact to enhance the motivation of team members to actively propose their own professional opinions. Besides, when the team members are in a higher power distance team, they will think they have less power than the team leader, so the team members will avoid offering different ideas, cause the difficulties of making the appropriate tailoring decisions.

    As stated above, this research proposed a model to explore how psychological empowerment will affect the SPT performance, in which power distance added as moderator variables. This research used a questionnaire survey to collect data samples, which includes 184 valid samples and verified the model by the PLS method. The results show that: (1) Impact has a positive influence on the SPT performance; (2) Meaningfulness, Autonomy and Potency have positive influences on the SPT effectiveness; (3) Meaningfulness has a negative influence on the SPT efficiency; (4) Power Distance negatively moderated the relationship between autonomy and SPT effectiveness.
