  • 自從1990年Senge的第五項修練一書出版後,便引起許多學者的迴響,同時學習型組織的概念也在企業中蔚為一股風潮。然而Goh & Richards (1997)指出,雖然已有許多學者探討過學習型組織的建構要素,然而在實務上的運用,至今仍未有系統性、可衡量的概念產生。是以研究中欲從眾多的學者觀點當中,整理出學習型組織的本質。同時依據學習型組織的本質,歸納各學者所提出之學習型組織建構要素,並藉由業界人士的專業知識與豐富的實務經驗,來提出具體且具實務價值的學習型組織建構與阻礙因素,以供業界在促進組織轉型時的參考依據。
    研究初步是根據文獻的歸納整理,提出了六個學習型組織建構構面,其中包含了四十五個建構因素;而在學習型組織建構障礙方面,研究中以管理實務為基礎,共提出了十個易於觀察與操控的阻礙因素。研究中是以在職專班學生為樣本,共發出150份問卷,有效問卷為131份。
    研究結果顯示在六個學習型組織分類構面中,業界人士認為組織願景與目標這個構面,對於組織內部形成學習及創新文化是最重要的,接下來依序為績效與獎酬制度、教育訓練、互信氣氛的營造、資訊科技應用、最後為組織結構與流程構面。在這六個建構構面下,共萃取出二十六個重要的建構因素(請詳見第四章、與第五章)。而在學習型組織建構障礙方面,業界人士認為僵硬的官僚組織對於組織內部形成學習及創新文化的阻礙程度是最高的,而阻礙程度最低的是臨時雇員過多這項阻礙因素(其他因素請詳見第四章、與第五章)。
    最後,研究中根據分析結果提出下列五點管理實務上的建議:
    一、 善用領導者或主管的影響力
    二、 以「人」為主的變革手段
    三、 難中取易,化平凡為神奇
    四、 全面性的變革為上策
    五、 確認企業現有阻礙狀況,調整學習型組織建構策略
