本研究以233位各行各業之從業人員為研究對象,探討主管的真誠領導行為對於組織公平、員工的組織政治知覺與增進行為之作用,並且進一步檢視組織公平對於真誠領導、組織政治知覺、員工的增進行為之中介效果。研究顯示真誠領導對組織公平和員工的增進行為有正向關係;真誠領導及組織公平對於組織政治知覺有負向的關係。組織政治知覺對員工的增進行為有負向的關係。此外,組織公平會完全中介真誠領導對組織政治知覺和員工的增進行為之影響效果。本研究依據研究結果,進而提出對於管理的意涵及未來研究之建議。
This study investigates the effect of authentic leadership on employees’ perception of organizational justice and politics, and helping and voicing behaviors. The mediation of organizational justice is also examined. It is found that authentic leadership is positively related to employee perceived organizational justice and promotive behavior. Authentic leadership and perceived organizational justice are negatively related to employees’ perception of politics. Employees’ perception of politics is negatively related to their promotive behavior. In addition, organizational justice fully mediates the relationships between authentic leadership and employees’ perception of politics as well as promotive behavior.Managerial implications and suggestions for future research are thus discussed.
