工作家庭平衡措施之支持程度對員工留任意願之影響—以組織承諾為中介變項
本研究主要探討工作家庭平衡措施之支持程度與員工留任之意願關係,以及組織承諾在兩者間的中介效果。
本研究採用問卷調查法,以台灣企業之員工為主要研究對象,取樣對象為27家公司,發出500份問卷,共回收397份有效問卷,有效回收率為79.4%,透過信度分析、迴歸分析,來研究變數之間的影響關係,以驗證本研究之假設。
研究結果顯示:
(1)工作家庭平衡措施之支持程度與員工留任意願有顯著的正向關係。
(2)工作家庭平衡措施之支持程度與員工組織承諾有顯著的正向關係。
(3)組織承諾對其兩者也有部份中介效果,所設定之假設驗證皆成立。
本研究之主要貢獻在於企業對工作家庭平衡措施之支持程度會確實影響員工的留任意願,且企業提供之不同面向(工作、家庭、健康)的措施對組織承諾也有正向的影響關係,透過研究驗證,可作為台灣企業在制訂工作家庭平衡不同面向政策之參考依據。
The study of impact of Work-Family Programs on employee Retention Intention – The Mediation effect of Organizational Commitment
This study focuses on whether Work-Family Program affects employee Retention Intention and the Mediation effect of Organizational Commitment on the relationships between these two factors.
In this study, the questionnaire survey method was adopted, employees as the main target, issued 500 questionnaires for 27 companies and 397 usable responses were obtained, got a response rate of 79.4 percent.
The analysis techniques are reliability analysis and regression analysis for verify the hypothesis of the research.
The research results are following:
1. Work-Family Program has significantly positive effect on employee Retention intention.
2. Work-Family Program has significantly positive effect on Organizational Commitment.
3. Both of Work-Family Program and employee Retention intention are partially mediated by Organizational Commitment, hypothesis is true.
Contribution of this study focus on Work-Family Program affect employee Retention intention, the different oriented action provided by company has significantly positive effect on Organizational Commitment, as implementing Work-Family Program’s reference for Taiwanese enterprises.
