  • 自2020年新冠肺炎(COVID-19)疫情大規模爆發以來,多數企業開始推行遠距上班的演練與實際作業。隨著近年來遠距工作實務操作的累積,大部分企業逐漸發現其可行性與優勢,並在疫情趨緩後,仍持續保留遠距工作措施。遠距工作不僅有助於降低企業成本,如辦公室租金、水電等固定支出,同時也成為員工福利及吸引留才的重要因素。勞資雙方普遍認同遠距辦公的各項好處。近年針對遠距工作與混合辦公之相關研究與論文亦陸續發表,主要探討遠距或混合辦公對員工敬業度、工作滿意度、留任率、離職率與績效表現之影響。然而,針對遠距工作如何影響團隊溝通及團隊合作的實證研究仍較為有限。因此,本研究以遠距工作情境中的三個特性變項頻率、靈活性及心理解離探討其對團隊合作之影響,並以團隊溝通作為中介變項,分析遠距工作特性與團隊合作之間的中介機制。本研究透過整理國內外相關文獻,並以有遠距工作經驗之企業員工為調查對象,採用Survey Cake線上問卷平台進行資料蒐集。問卷發放期間自2025年1月6日至2025年1月22日,共回收377份有效問卷。資料回收後,使用SPSS統計軟體進行資料分析與假設驗證。研究結果顯示,遠距工作的靈活性對團隊溝通具有顯著正向影響;心理解離則對團隊溝通及團隊合作均呈現顯著負向影響。此外,團隊溝通對團隊合作具有顯著正向影響,並在遠距工作靈活性與團隊合作,以及心理解離與團隊合作之間,均發揮部分中介效果。


    Since the global outbreak of COVID-19 in 2020, most enterprises have begun implementing remote work practices, both as a drill and as actual operational measures. With the accumulation of practical experiences in remote work over recent years, many organizations have gradually recognized its feasibility and advantages. Even after the pandemic has subsided, a significant number of companies have continued to maintain remote work arrangements. Remote work has proven beneficial in reducing corporate costs, such as office rent and utilities, while simultaneously serving as an important factor in employee welfare and talent retention. Both employers and employees have widely acknowledged the various benefits of remote work.In recent years, research and academic papers related to remote work and hybrid work models have been continuously published, primarily focusing on the impacts of these work modes on employee engagement, job satisfaction, retention rates, turnover rates, and performance. However, empirical studies specifically examining how remote work affects team communication and team collaboration remain relatively limited.Therefore, this study investigates the effects of three remote work characteristics—frequency, flexibility, and psychological detachment—on team collaboration. Furthermore, team communication is introduced as a mediating variable to explore its intermediary role between remote work characteristics and team collaboration.This study reviewed relevant domestic and international literature and conducted a survey targeting employees who have experience with remote work. Data were collected via an online questionnaire distributed through the Survey Cake platform. The survey was administered from January 6 to January 22, 2025, and a total of 377 valid responses were obtained. After data collection, SPSS statistical software was utilized for data analysis and hypothesis testing. The results reveal that flexibility in remote work has a significant positive effect on team communication, while psychological detachment exerts a significant negative effect on both team communication and team collaboration. In addition, team communication shows a significant positive effect on team collaboration and partially mediates the relationships between flexibility and team collaboration, as well as between psychological detachment and team collaboration.
