  • 中文提要:
    近幾年來銀行與證券公司紛紛將營業之觸角伸向保險業務,台灣保險業發展至今,已經面臨了轉型的關鍵點。在今日競爭激烈的環境中,企業是否具競爭優勢,端賴企業是否有能力吸引人才、發展人才及留住人才。保險業人力資源專業人員到底要有那些專業職能才能勝任工作,才足以讓組織具有競爭和創新的能耐,進而提升企業競爭優勢,便成為本研究之重點。另外本研究之目的在於建立一份具信度、效度之保險業人力資源專業人員「職能評鑑量表」,以利其提升工作績效,並使人力資源管理對組織建立競爭優勢。
    本研究實施的步驟,主要分為五個階段,分別為:文獻探討與工作分析、問卷調查與深入訪談、量表編製、正式施測以及結果分析。經過訪談多位國內知名保險業人力資源領域中、高階主管專家及參考國內、外許多學者的文獻,整理出保險業人力資源專業人員職能要項共95項,經由重要性分析後得出73題項,再做問卷施測及統計分析。經過因素分析後,確立保險業人力資源專業人員職能量表題項32題,並將這32個職能題項分成5個構面,,各構面的信度為:自我發展(α=.9479)、診斷規劃與輔導(α=.9358)、功能性人力資源管理(α=.9345)、產業環境與特性了解(α=.8982)、勞資關係與法令了解(α=.7350)。顯示探索性因素分析後的「保險業人力資源專業人員職能評鑑量表」具有相當良好的信度。 最後階段是進行效標關聯效度考驗,利用Pearson積差相關分析求出構面組與工作績效之相關係數,結果顯示各職能構面與自評及他評績效都具有顯著相關,表示本量表具有良好的效標關聯效度。
