近年來,社會大眾對員工體驗的重要性有了更深入的認識,也促使越來越多的企業開始關注如何提升員工體驗,以及員工體驗將能對組織效益帶來何種影響。本研究旨在探討員工體驗、幸福感、敬業精神和轉換型領導之間的關係,以280份有效問卷為樣本,運用描述性統計分析、信度分析、驗證性因素分析、相關分析和階層迴歸分析等方法進行資料處理。
研究結果顯示:(1)員工體驗與敬業精神具有正向關係;(2)員工體驗與幸福感具有正向關係;(3)幸福感在員工體驗與敬業精神之間具有部分中介效果;(4)轉換型領導與敬業精神具有正向關係;(5)員工體驗在轉換型領導與敬業精神之間具有調節效果。基於上述研究結果,本研究提出管理實務意涵與未來研究建議,期以對組織管理者和人力資源專業人員在提升組織效能方面具有重要的啟示。
In recent years, there has been a growing recognition of the importance of employee experience, which has led to more and more companies focusing on how to enhance employee experience and the impact it can have on organizational performance. This study aims to explore the relationships among transformational leadership, employee experience, well-being, and job engagement.
It is found that employee experience is positively related to job engagement and well-being. Employee well-being partially mediates the relationship between employee experience and job engagement. Transformational leadership is found to be positively related to employee’s job engagement. Besides, employee experience moderates the relationship between transformational leadership and job engagement. Drawn on these findings, managerial implications and suggestions for future research are thus discussed.
