當前局勢,高科技產業能否提供創新氣候,使得員工產出具創造力的創造性績效,讓組織更有能力把握契機,適應變局,顯得格外重要。所以,如何促進員工創造力則是本篇研究的主要目的。根據過去文獻記載,具有多面正向人格特質對個人創造力的影響有正向的預測結果,但此一關係是否受到其他變項的調節,而不見得在所有情況之下都展現這樣的正向關係,是值得加以研究的議題。故本研究以國內某大研究機構為例,提出創造力發展三階段,探討人格特質對個人創造力在這三階段的影響,進而探討此一關係是否會隨著員工對創新氣候知覺的高低而有所不同。
本研究以個案研究機構為研究母體,抽取200人為研究樣本,採用張妙清等編著的華人個性測量表(CPAI-2)做為人格特質的衡量工具,量表除一般世界各地普遍存在的人格特質外,尚包含華人傳統人格特質。在資料分析方面,以159個有效性樣本為主。研究結果發現,在創造力準備期,人格特質對個人創造力無任何影響;在創造力成長期和巔峰期,部分正向人格特質對個人創造力有正向影響。此外,人格特質與創新氣候知覺的交互作用效果在創造力巔峰期才發生。因此,根據此結果,本研究進一步探討所得結果在理論與管理實務上的貢獻、限制與意涵。
How personality traits interact with perceived creativity climates as individual creativity develops? It is a critical issue that is worthy of investigation. As literature indicate, individual creativity development at three distinct stages that include preparatory stage, growth stage and peak stage. A survey study was conducted in a sample of 159 employees and their supervisors in the Industrial Technology Research Institute. Results of data analysis showed that part of positive personality traits could influence individual creativity at both growth stage and peak stage, but not at preparatory stage. It was also found that the relation between personality traits and individual creativity was moderated by perceived creativity climates at the peak stage. Implications of these results for research and practice are also discussed in this research.
